摘要
基于人—环境匹配理论和主动行为动机理论,从社会互动视角探讨了员工工作重塑的驱动因素及其对员工创新的影响。通过对435名员工样本数据的实证研究,结果表明:建设性争辩能够激发工作重塑;工作重塑正向影响创新行为;工作重塑可以中介建设性争辩与员工创新行为之间的关系;员工感知的真实型领导力对建设性争辩与工作重塑的关系以及工作重塑的中介作用具有正向调节作用。
Based on P-E fit theory and the motivation of proactive behavior theory,this research discusses the motivation of job crafting and the influence on innovative behavior from an interaction perspective,with the data of 435 employees.The results show that constructive controversy enhances job crafting.Job crafting positively influences innovative behavior.Job crafting plays a mediating role between constructive controversy and innovative behavior.Authentic leadership has a positive moderating effect on the relationship between constructive controversy and job crafting,and it can also moderate the mediating effect of job crafting.
