摘要
领导风格对员工工作重塑的影响备受学界关注,但已有实证研究存在较大分歧。为进一步揭示领导风格与工作重塑的关系,本研究对107篇文献(120个效应值)进行了元分析(N=44941)。结果发现:不同领导风格对工作重塑的作用强度不同,服务型领导、道德型领导、真实型领导、授权型领导、领导-成员交换、变革型领导、谦卑型领导、悖论型领导与工作重塑均呈显著正相关,且相关递减,威权型领导与工作重塑显著负相关。调节效应表明,工作重塑的不同量表在变革型领导、服务型领导与工作重塑之间调节作用显著。使用Slemp等人的量表时,变革型领导与工作重塑的相关性更高;使用Tims等人的量表时,服务型领导与工作重塑的相关性更高。文化背景能够显著调节变革型领导与工作重塑之间的关系,上述关系在东方文化背景下更强。不同的研究设计在授权型领导与工作重塑之间调节作用显著,横截面研究设计测得的相关性比纵向研究高。研究结论为管理者提供了重要的实践支持,使用合适的领导风格能够促进员工工作重塑。
The influence of leadership style on employee job crafting has attracted much attention from scholars, but the results of existing empirical studies are quite divergent. In order to reveal the relationship between leadership style and job crafting, this study conducted a meta-analysis(N = 44941) of 107 articles(120 effect sizes). The results show that different leadership styles have different effects on job crafting. Servant leadership, ethical leadership, authentic leadership, empowering leadership, leader-member exchange, transformational leadership,humble leadership, and paradoxical leadership are all positively correlated with job crafting, while authoritarian leadership has negative correlation with job crafting. The results of moderation analyses show that job crafting scale significantly moderates the relationship between leadership(transformational or servant leadership) and job crafting. Transformational leadership was strongly correlated with job crafting when the Slemp et al.’s scale was used. Servant leadership was strongly correlated with job crafting when Tims et al.’s scale was used. Cultural background significantly moderates the relationship between transformational leadership and job crafting such that this relationship is stronger in eastern cultural background. Research design significantly moderates the relationship between empowering leadership and job crafting such that cross-sectional research design renders higher correlations than longitudinal research design. These findings provide important practical implications for managers regarding how to promote employee job crafting through using a suitable leadership style.
