实体超市主管信任对一线员工工作投入的影响研究 被引量:1

摘要 一线员工作为实体超市效益的直接创造者,其工作投入程度对于实体超市在市场中的生存和发展非常重要。基于366名实体超市一线员工的问卷调查数据,对实体超市一线员工主管信任、自我管理和分配公平感对员工工作投入的影响进行了实证分析。研究发现,实体超市一线员工的主管信任显著正向影响员工工作投入;员工自我管理在主管信任对员工工作投入的影响中起部分中介作用;员工分配公平感正向调节主管信任的认知信任维度对员工工作投入的影响,但在主管信任的情感信任维度对工作投入的影响中不存在调节作用;员工分配公平感正向调节自我管理的计划、追赶行为维度在主管信任和员工工作投入之间的中介效应,但对员工自我管理的情绪管理维度在主管信任和员工工作投入之间的中介效应不存在调节作用。因此,实体超市应加强企业信任文化建设,提升一线员工自我管理水平以及改善薪酬分配制度,以激发员工全身心地投入工作。 As the direct creators of the benefits of the physical supermarkets,the front-line employees are critical to the survival and development of the physical supermarkets in the market.Based on the questionnaire survey data of 366 front-line employees of the physical supermarkets,an empirical analysis is conducted of the construction of the model of the influence of trust in supervisors,self-management and distributive justice on job engagement of the front-line employees of the physical supermarkets.The study finds that trust in supervisors of the front-line employees in the physical supermarkets has a significantly positive effect on job engagement.Self-management plays a partial mediating role in the influence of trust in supervisor on job engagement.Distributive justice positively moderates the influence of cognition-based trust dimension of trust in supervisor on job engagement,and does not have a moderating effect on the influence of the affect-based trust dimension of trust in supervisor on job engagement.Distributive justice positively moderates the mediating effect of the planning dimension and the catch-up dimension of self-management between trust in supervisor and job engagement.Distributive justice has no moderating effect on the mediating effect of self-management's emotion management dimension between trust in supervisor and job engagement.Therefore,in order to strengthen job engagement of the front-line employees,the physical supermarkets need to strengthen the construction of the corporate trust culture,improve the self-management level of the front-line employees,improve the salary distribution system and motivate employees to devote themselves to work.
