摘要
本文依托认知理论和自我调节理论构建了一个混合效应模型,考察了创新性过程投入的影响因素与影响效果。2个时点的问卷数据分析结果显示:(1)创造性思维正向影响员工突破式创新能力;(2)创新性过程投入在创造性思维和员工突破式创新能力之间扮演中介作用;(3)通过改变创造性思维与过程投入的关系,创新自我效能对创造性思维通过过程投入对突破式创新能力产生的间接效应起到调节作用;(4)进一步,通过改变过程投入与突破式创新能力的关系,创新自我效能对创造性思维通过过程投入应对突破式创新能力产生的间接效应起到调节作用。
How to influence employees to produce and improve their radical innovative capability through process engagement is an important research topic in the field of organizational management. At present, most of the researches on employees′ radical innovative capability in the academic circle are conducted from the perspectives of individual cognitive motivation, innovation intention, leadership behavior and organizational learning, while there are few analyses from the perspective of individual thinking. After literature review, it is found that creative thinking is closely related to innovation behavior, which is a positive response and key approach to innovation behavior. In view of this, the paper explores the mechanism of how creative thinking affects employees′ radical innovative capability.This paper constructs a mixed effect model to respond to the following concerns:(1) How does creative thinking affect employees′ radical innovative capability? Is there a correlation between the two variables, that is, does thecreative process engagement play a mediating role in the relationship between the two variables? If it exists, is it a partial mediation or a complete mediation?(2) The effect value of creative self-efficacy shines brilliantly in the field of organizational behavior. Does it have a moderating effect in the main effect of this paper? If there is a regulatory effect, is it in phase one or in phase two, which phase is it? The exploratory solution of the above questions reflects the following important research significance of this paper: First, how does the integration of cognitive and self-regulation theory into the research of creative thinking affect the radical innovation and enrich the research of the effectiveness of creative thinking;Secondly, it explores the intermediary mechanism of creative process engagement in the mind-behavior relationship from a new perspective, and reveals the formation mechanism and effect of creative process engagement.
