摘要
高校教师延迟退休引导策略是我国延迟退休方案设计中的重要内容,其延迟退休意愿的影响因素是引导策略设计的关键所在。基于计划行为理论,本文从态度、主观规范和知觉行为控制三个维度探析高校教师延迟退休意愿的内在影响机理,并通过问卷调查进行实证检验。实证研究结果表明,高校教师延迟退休意愿受其对延迟退休的态度、主观规范和知觉行为控制共同影响,且高校教师个体层面的社会价值体现、工作兴趣、工作胜任能力以及组织层面的社会发展与学校要求在其中起到关键作用。最后,笔者建议通过实行两部制渐进式弹性延迟退休方案等制度设计,建立沟通与信任的组织软文化与价值余辉支持硬平台,构建激励机制,激发自我实现动机和职业兴趣,提升教师延迟退休意愿。
The delayed retirement guidance strategy of college teachers is an important part of the delayed retirement plan in China.The factors affecting the delayed retirement willingness of college teachers are the key to the design of the strategy.Based on the theory of planned behavior,the internal mechanism of college teachers’delayed retirement willingness was analyzed from three dimensions of attitude,subjective norm and perception behavior control,and an empirical test was carried out through questionnaire survey.The empirical results show that the willingness of college teachers to delay retirement is affected by their attitude to delay retirement,subjective norms and perceived behavior control,and the social value of college teachers at the individual level,work interest,job competence and organizational level of social development and school requirements play a key role.Finally,the author suggests that through the implementation of two-part system progressive flexible deferred retirement scheme and other institutional design,the establishment of communication and trust organization soft culture and value aftereffect to support the hard platform,the construction of incentive mechanism,to stimulate self-actualization motivation and career interest to enhance their willingness to delay retirement.
