西藏导游工作家庭冲突、组织公平与工作满意度的关系研究 被引量:2

摘要 随着西藏旅游供给侧改革的深入,旅游业不平衡不充分发展问题愈加凸显。导游是旅游业服务质量的关键环节,但由于进藏游客数量的快速增长,导游工作压力与日俱增,工作家庭冲突现象明显,导致工作满意度降低,不利于西藏旅游业的充分发展。研究基于组织环境及导游个体差异,探讨组织公平、自我建构对西藏导游工作家庭冲突与工作满意度的影响关系。研究发现工作家庭冲突与工作满意度呈负向影响关系,但组织公平有利于调节该负向关系,具体表现在分配公平、程序公平、互动公平分别在工作家庭冲突对工作满意度的负向影响关系中起调节作用。同时,相较于独立型自我建构的导游,互动公平对依存型自我建构的导游更有利于调节工作家庭冲突对工作满意度的负面影响。 With the deepening of tourism supply-side reform in Tibet,the insufficient and imbalanced development in tourism is prominent.Tour guides are the key element of the service quality in tourism.However,due to the rapid growth in the number of tourists in Tibet,the pressure on tour guides is increasing day by day and their work-family conflict is obvious,which leads to a decrease in job satisfaction.This is not conducive to the full development of tourism in Tibet.Based on the organizational environment and individual differences of tour guides,this study explores that the impact of organizational justice and self-construction on the relationships between work-family conflict and job satisfaction of the tour guides in Tibet.It is found that work-family conflict has a negative impact on job satisfaction,but organizational justice contributes to regulating the negative relationship.Specifically,distributive justice,procedural justice and interactional justice moderate the negative impact of work-family conflict on job satisfaction individually.Besides,compared to the tour guides with independent self-construction,interactional justice is more useful to moderate the negative relationship between work-family conflict and job satisfaction.
