摘要
在全新的竞争环境下,企业如何提升组织德性激发员工更多挑战型组织公民行为成为了理论界与实务界关心的重要话题。基于认知-情感个性系统理论,采用多来源追踪问卷调查方法收集领导-下属配对数据探讨了组织德性与员工挑战性组织公民行为的关系以及内部人身份认知和情感承诺在这个过程中的作用。利用跨层次结构方程模型对配套数据分析结果表明:(1)组织德性对员工的挑战型组织公民行为、内部人身份认知、情感承诺有显著的正向影响作用;(2)情感承诺在组织德性与员工挑战型组织公民行为的关系中起中介作用;(3)内部人身份认知与情感承诺连续在组织德性与员工挑战型组织公民行为的关系中起到中介作用。
In the context of global competition, how organizations stimulate employees’ challenge-oriented organizational citizenship behavior through organizational virtuousness causes widespread concern in theory and in practice. Based on cognitive-affective system theory of personality, this study explores the positive effect of organizational virtuousness on employees’ COCB, as well as the mediating roles of perceived insider status and affective commitment in this process. An multilevel structural equation model is adopted to test the hypothetical model, the results indicates that organizational virtuousness is positively related to employees’ COCB, perceived insider status and affective commitment. Affective commitment mediates the relationship between organizational virtuousness and COCB. Besides, organizational virtuousness can stimulate COCB via perceived insider status→affective commitment.
