摘要
知识搜索对员工创造力有重要影响。本文基于吸收能力理论,研究了创新思维对员工创造力的影响及其内在机制,探讨了团队知识搜索与互联网知识搜索在创新思维与员工创造力之间中介作用的差异,并考察了即时通讯工具在其中的调节作用。通过对382份有效问卷进行实证检验,结果表明:(1)团队知识搜索在创新思维与员工创造力之间起部分中介作用,互联网知识搜索不能在二者关系中起到中介作用;(2)即时通讯工具的使用将促进员工更多地从团队中搜寻知识,减少对互联网知识的搜索;(3)创新思维与即时通讯工具的交互作用通过团队知识搜索的中介影响员工创造力,存在有调节的中介效应。基于上述发现,从促进员工创造力的角度提出了建议。
Knowledge searching plays an important role in employee creativity.Based on the absorptive capacity theory,this study explores the mechanism of creative thinking on employee creativity,discusses the difference between knowledge searching in teams and knowledge searching in internet in the mediating function between creative thinking and employee creativity,and examines the moderating effect of instant messaging tools,then constructs a mediated-moderation model.Through an empirical analysis of 382 valid questionnaires,the results show that:(1)knowledge searching in teams partially mediates the relationship between creative thinking and employee creativity,while knowledge searching in internet cannot mediates the relationship between them;(2)instant messaging tools moderates the relationship between creative thinking and knowledge searching,that is,the more connections in teams made by using instant messaging tools,the stronger the positive impact of creative thinking on knowledge searching in teams,and the weaker the positive impact on knowledge searching in internet;(3)the interaction of creative thinking and instant messaging tools affects employee creativity through the mediation of knowledge searching in teams,that is,there exists a moderated mediation.Based on the above findings,suggestions are made from the perspective of promoting employee creativity.
