护理人员留职综合激励对策实践效果分析 被引量:3

摘要 目的:评价护理人员留职综合激励对策的实践效果。方法:采用便利抽样法抽取南京市2所三级医院进行比较,其中各随机抽取240名符合标准的护士作为研究对象,并将其按所属医院分为实验组和对照组。对照组采用医院常规护士留职对策进行6个月的干预,实验组在实施医院常规护士留职对策的基础上,增加护理人员留职综合激励对策。结果:实验组干预后护士工作满意度得分显著高于干预前及对照组干预后(P <0. 05);离职意愿得分显著低于干预前及对照组干预后(P <0. 05)。结论:以职业生涯管理、压力管理和绩效管理为主要内容的护理人员留职综合激励对策,可以显著提高护士工作满意度、降低护士离职意愿,对减少护理人力资源流失、维持护理队伍稳定、促进护理专业发展均具有重要意义。 Objective To evaluate the practical effects of comprehensive incentive measures for nursing staff to stay. Methods: Two tertiary hospitals in Nanjing were selected by convenience sampling method and compared. A total of 240 nurses who met the standard were randomly selected as the research objects. The nurses were divided into experimental group and control group according to their hospitals. Inthe control group, the hospital' s routine nurses were used to take the 6 - month intervention. The experimental group increased the comprehensive incentive measures for nursing staff to stay on the basis of the implementation of the hospital' s regular nurses' retention measures.Results: The scores of job satisfaction of nurses in experimental group were significantly higher than those before intervention and after intervention in control group( P 〈 0. 05) , and the scores of turnover intention were significantly lower than those before intervention and afterintervention in control group( P 〈 0. 05) . Conclusion: Comprehensive incentive measures for nurses to stay in the workplace, which mainlyinclude career management, stress management and performance management, can significantly improve job satisfaction and reduce turnoverintention of nurses. It is of great significance to reduce the loss of nursing human resources, maintain the stability of nursing team and promote the development of nursing profession.
