摘要
目的了解新疆二级及以上综合医院临床护士工作满意度情况,探讨工作满意度对离职意愿的影响。方法采用分层随机抽样法抽取61所二级及以上综合医院2 393名临床护士,采用护士问卷中护士工作满意度及离职意愿等部分内容进行调查。结果 (1)护士总体工作满意度低,其中对收入最不满意,其次是学习资助和职业地位,满意度最高的是工作的独立性;将护士按年龄、护龄、婚姻状况、科室、学历、用工性质和民族分组,各组内工作满意度差异有统计学意义。(2)11.49%护士打算在今后1年离职,离职意愿最主要的影响因素是学历、收入和个人进步满意度。结论新疆二级及以上综合医院临床护士工作满意度低,尤以高学历、合同制、汉族和回族护士为重,临床护士离职意愿较为严重,促进离职的主要因素是高学历、收入水平低、个人进步提升机会少。相关部门应出台相应政策完善护士薪酬体制,完善对合同制护士的管理工作,采用分层次的人员配置,加强汉族和回族护士的职业教育,提高高学历护士工作满意度和提升的机会,降低护士流失率。
Objective To understand job satisfaction of clinical nurses in Xinjiang and to probe into its influence on nurses' turnover intention.Methods With stratified random sampling,a total of 2 393 clinical nurses were surveyed for their job satisfaction and turnover intention.Results(1)In general,nurses were not satisfied with their job,particularly their income,followed by sponsoring for learning and professional status while they were satisfied with their job independence most.Meanwhile,11.49% of the nurses intended to quit in the coming year.(2)There were significantly statistic differences among job satisfaction of nurses with different ages,nursing ages,marital status,departments,education backgrounds,the natures of employment and ethnic groups and major influencing factors of turnover intention included education background,income,and satisfaction of personal advancement.Conclusion Clinical nurses are generally not satisfied with their jobs,especially nurses with good education background,contract nurses and nurses of Han ethnic group and Hui ethnic group and main factors for nurses' turnover include good education background,low income,fewer opportunities for personal advancement.Appropriate policies should be introduced to relevant departments to improve nurses' payment system and the management of contract nurses.
