摘要
员工不仅会为维护组织的利益而做出不道德行为(亲组织非伦理行为),也会为维护领导的利益实施不道德行为(亲领导非伦理行为)。本研究基于392份样本,分析了变革型领导对亲领导非伦理行为的影响,以及领导-成员交换的中介作用和马基雅维利主义的调节作用。研究结果表明:(1)变革型领导对亲领导非伦理行为具有显著正向影响;(2)领导-成员交换在变革型领导与亲领导非伦理行为的关系间起到部分中介作用;(3)马基雅维利主义在领导-成员交换与亲领导非伦理行为的关系间起到正向调节作用,且正向调节了变革型领导与亲领导非伦理行为之间经由领导-成员交换的间接效应。本研究丰富和拓展了亲领导非伦理行为的前因研究,研究结论对企业恰当管理变革型领导、预防亲领导非伦理行为有一定的启示作用。
Employees not only behave unethically to protect the interests of their organizations, but also may do so for the benefit of their leaders. This study proposed a moderated mediation model to explore the effect of transformational leadership on unethical pro-supervisor behavior, including the mediating role of leader-member exchange and the moderating role of machiavellism. After analyzing 392 questionnaires, the result showed: (1) transformational leadership had a significant positive effect on unethical pro-supervisor behavior; (2) leader-member exchange partially mediated the relationship between transformational leadership and unethical pro-supervisor behavior; (3) machiavellism positively moderated the relationship between leader-member exchange and unethical pro-supervisor behavior, as well as the indirect effect of transformational leadership on unethical pro-supervisor behavior via leader-member exchange. This study contributes to the literature of unethical pro-supervisor behavior by demonstrating how transformational leadership may influence unethical pro-supervisor behavior. Our findings have certain implications for the effective management of transformational leadership and the prevention of unethical pro-supervisor behavior in organizations.
