摘要
在模糊、复杂的变革情境下,通过"意义给赋"对组织成员的"意义缺失"进行认知管理尤为重要。研究选取Y公司丰富的意义给赋行为作为研究对象,从社会信息加工视角探讨变革过程中"环境—个体—组织行为"框架下的认知管理过程机制,形成了由信息框定、愿景引导、应变再造以及政治手段引导为核心要素的认知管理和信息加工干预模型,进而对变革情境下管理者意义给赋的诱发条件、活动主体、运用策略及其基本属性和过程进行了深入分析。研究表明,管理者通过意义给赋机制,在个体层面能够对个体认知结构和认知心理两大维度实施有效的过程性管理,实现指引员工对变革战略进行"正确解读";在组织层面能够生成组织认知并实现跨层次的认知互动,增强合作关系,引导合作行为。本研究挖掘并凸显了企业运作中相关"微实践"的战略研究价值,有助于了解企业变革成功与失败更深层次的作用机理,对处于转型过程中的企业顺利实施变革具有一定的借鉴意义。
In the process of organizational change, facing the fuzzy and complex environment, employees may easily fall in a state of "lack of meanings". In this case, it becomes zespecially important to manage the employees' cognition through "sense-giving" behaviors. Organizational change, in fact, involves not only the transformation of organizational institutions, culture and strategic factors, but also is closely related to the cognitive factors. Cognitive factors have become one of the most important contents of the organizational changes and have become one of the key factors that may lead to the successes or failures of organizational changes. Taking Y Company as an example, we try to discuss the process of "sense-giving" and the mechanisms of the cognitive management, and we have formed a model frame- work based on "Situations - Individuals - Organizational Behaviors". In order to do that, we take the perspective of social information pro- cessing. In this framework, the "Situations" are not just an external element, but have become an analytical tool. Taking the perspective of social information processing, the frame- work includes four dimensions: information framing, vision guid- ance, corresponding reengineering and political intervention. Thus we try to make an in-depth analysis of the inducement conditions, the active subjects, the application strategies and the basic attributes and processes of the managers in the context of change. Our study shows that manager's sense-giving mechanisms on the individual level may involve the interference of "individual cognitive structure" and "individual cognitive psychology"; while on the organizational level, a new organizational cognition interaction across levels, thus may be formed through a cognitive strengthening cooperation relation- ship and guiding cooperation behaviors.
