摘要
企业志愿者已经成为中国公益事业的一支重要的新生力量,企业志愿行为会不会干扰企业的盈利是管理者和学术界都很关心的问题。本研究基于角色增益视角,构建了包括工具型增益和情感型增益的被调节的中介作用模型,并通过315份问卷进行了实证检验。结果表明,员工志愿行为对工作绩效有显著的正向影响;工具型增益和情感型增益在员工志愿行为和工作绩效之间起到部分中介作用;组织认同对情感型增益及其中介效应均起到增强型调节作用,但是对工具型增益及其中介效应没有起到调节作用。结论打消了企业雇主的顾虑,同时提醒管理者,高组织认同水平的员工参与志愿服务可以带来更多的积极情绪,进而提升工作绩效。研究有助于揭示了志愿服务作用于工作绩效的机理,促进企业志愿服务的发展。
Enterprise volunteers have become an important new force in China＇s public welfare undertakings. Whether the behavior will interfere with the profits of enterprises is a concern for managers and academia. A moderated mediation model is formed based on the theory view of role enhancement. The empirical results through 315 questionnaires survey show that there is a significant positive correlation between employees＇ voluntary behavior and job performance, and employees＇ voluntary behavior plays a significant role in predicting optimism and behavioral flexibility, furthermore, optimism and behavioral flexibility play a partial intermediary role between employees＇ voluntary behavior and job performance. The effect of enterprise employee volunteering behavior on optimism and the indirect effect via optimism on job performance are all moderated by organizational identification. However, the effects about behavioral flexibility are not. On the one hand, this conclusion can dispel the concerns of employers. On the other hand, it reminds manager of that the effect of enterprise employee volunteering behavior on optimism is stronger when organizational commitment is higher. This research can help to revealed the mechanism of the employees＇ voluntary behavior on job performance and promote the development of voluntary behaviors.
