摘要
文章采用102个团队中102位团队主管和436位团队成员的配对数据,基于互动认知视角,运用多层次线性回归方法,构建了一个被中介的调节模型。考察了双元领导对团队创新的影响,尤其是检验了团队交互记忆的中介作用与团队认知冲突和环境动态性这两种内、外部情境因素的调节作用。结果表明:双元领导与团队创新呈显著正相关;团队交互记忆在双元领导与团队创新之间起完全中介作用;团队认知冲突对双元领导与团队交互记忆和团队创新之间的正向关系均具有显著的强化效应,并且团队交互记忆完全中介了双元领导与团队认知冲突之间的交互作用对团队创新的影响;环境动态性对双元领导与团队创新之间的正向关系具有显著的强化效应。最后讨论了研究的理论意义和实践启示。
In this study,the data is collected from 436 dyads of employees and their immediate supervisors of 102 teams. Based on the interactive cognitive perspective,we used the multi-level linear regression method to construct a mediated-mod?erated model. We investigated the effect of ambidextrous leadership on team innovation,especially we examined the mediating effect of transactive memory and the moderating role of team cognitive conflict and environmental dynamics. In line with our hypotheses,the regression results revealed that:Ambidextrous leadership had a significant positive effect on team innovation;Transactive memory fully mediated the relationship between ambidextrous leadership and team innovation;Team cognitive conflict significantly moderated the positive relationship between ambidextrous leadership and transactive memory as well as team innovation such that they were stronger for team high rather than low in cognitive conflict,while transactive memory me?diated the main effect of ambidextrous leadership and the interactive effect of ambidextrous leadership and team cognitive con?flict on team innovation;Environmental dynamics moderated the positive relationship between ambidextrous leadership and team innovation such that it was stronger among high environmental dynamics than among low ones. Finally,the theoretical and managerial implications of the findings were discussed.
