悖论式领导对员工悖论式行为的影响:悖论氛围和悖论认知框架的链式中介作用

摘要 VUCA时代,企业组织内外部充满了悖论紧张,应对工作中的冲突紧张成为员工的核心工作内容之一。基于社会学习理论,本文聚焦于企业员工,引入悖论氛围和悖论认知框架作为中介,深入探究了悖论式领导与员工悖论式行为之间的作用机制。通过对两批调研数据的实证分析,结果表明:悖论式领导正向影响悖论氛围和悖论认知框架;悖论氛围、悖论认知框架均正向影响悖论式行为;悖论氛围和悖论认知框架分别在悖论式领导与悖论式行为之间起中介作用;悖论氛围与悖论认知框架在悖论式领导对悖论式行为之间起链式中介作用,即悖论式领导通过构建部门内悖论氛围促进员工悖论认知框架,进而对员工采取悖论式行为产生积极影响。 In the VUCA era,the internal and external of enterprise organizations are full of paradox tension,.Coping with conflict tension in work has become one of the core work contents of employees.Based on social learming theory,focu-sing on enterprise employees,and introducing paradoxical atmosphere and paradoxical cognitive framework as an intermedi-ary,this study deeply explores the mechanism between paradoxical leadership and employees'paradoxical behavior.Through the empirical analysis of two batches of survey data,the results show that paradoxical leadership positively affects paradoxi-cal atmosphere and paradoxical cognitive framework;paradoxical atmosphere and paradoxical cognitive framework have a positive impact on paradoxical behavior;paradoxical atmosphere and paradoxical cognitive framework play an intermediary role between paradoxical leadership and paradoxical behavior respectively;paradoxical atnosphere and paradoxical cognitive framework play a chain intermediary role between paradoxical leadership and paradoxical behavior,that is,paradoxical leadership promotes employees'paradoxical cognitive framework by building a paradoxical atmosphere within the department,and then has a positive impact on employees'paradoxical behavior.
