企业社会责任对员工行为的跨层分析——外部荣誉感和组织支持感的中介作用 被引量:46

A Cross-level Research on Corporate Social Responsibility's Impact on Employee Performance:Mediating Role of Perceived Organizational Support and Perceived External Prestige

摘要 本研究采用多层线性模型对来自1308名员工的一手数据进行了实证分析,探索企业社会责任和员工角色内行为、组织公民行为的影响以及组织支持感和外部荣誉感的中介作用。结果表明:企业社会责任对员工角色内行为、组织公民行为均有显著的正向影响;外部荣誉感在企业社会责任与角色内行为中起部分中介作用,在企业社会责任与组织公民行为之间起完全中介作用;组织支持感在企业社会责任与角色内行为和组织公民行为之间均起完全中介作用。本文最后讨论了研究的局限性和未来研究的方向。 With a survey of 1308 employees from 83 companies, this research explores the cross-level effect of corporate social responsibility on employee' s in-role behavior and organizational citizenship behavior, and the mediating role of perceived organizational support and perceived external prestige in this relation. The results indicate that corporate social responsibility has positive influence on employee' s in-role behavior and organizational citizenship behavior. Additionally, perceived organizational support plays a complete mediating role both in the relation of corporate social responsibility and in-role behavior and the relation of corporate social responsibility and organizational citizenship behavior; perceived external prestige plays a complete mediating role in the relation of corporate social responsibility and organizational citizenship behavior, while partial mediating role in the relation of corporate social responsibility and in-role behavior. Study limitations and future research are discussed.
