团队成员认知风格对团队成员创新前摄行为的影响机理——基于研发团队成员的实证分析 被引量:3

摘要 根据国内外学者对创新前摄行为的相关研究成果,本文对团队心理安全感(缓冲变量)、团队成员认知风格、团队成员心理资本(中介变量)与团队成员创新前摄行为之间的关系进行研究,阐述团队成员认知风格对团队成员创新前摄行为的影响机理。在此基础上,使用结构方程模型实证分析团队成员认知风格对团队成员创新前摄行为的影响机理。实证分析结果表明:立法型认知风格、司法型认知风格均显著正向预测团队成员创新前摄行为;希望、乐观分别为团队成员认知风格与团队成员创新前摄行为关系间的部分中介变量;自我效能感和韧性并非为团队成员认知风格与团队成员创新前摄行为关系间的中介变量。此外,团队心理安全感分别在立法型认知风格、司法型认知风格与团队成员创新前摄行为正向关系中发挥显著正向的缓冲作用,发挥显著正向缓冲效应。 According to the relevant results of innovation proactive behavior,this study researches the relationships among the team psychological safety sense(buffer variable),cognitive style of team member,psychological capital of team member(mediating variable)and innovation proactive behavior of team member,and expounds influence mechanism and conducting mechanism of cognitive style of team member on innovation proactive behavior of team member.On this basis,this study uses structural equation model to empirically analyze influence mechanism and conducting mechanism of cognitive style of team member on innovation proactive behavior of team member.Empirical analysis results reveal that legislative type cognitive style of team member and judicial type cognition style of team member are significantly and positively conductive to innovation proactive behavior of team member respectively.Hope and optimism are partially mediating variables between cognitive style of team member and innovation proactive behavior of team member respectively.Self-efficacy and toughness are not partially mediating variables between cognitive style of team member and innovation proactive behavior of team member respectively.In addition,team psychological safety sense plays a significantly positive buffer effect among legislative type cognitive style of team member,judicial type cognition style of team member and innovation proactive behavior of team member,which play a significantly positive effect.
