摘要
情绪智力作为独立于智商、人格之外的重要个人特质,可能对个体的心理因素,如工作压力发挥影响;不当督导与情绪智力及工作压力的紧密联系值得关注。文章着重探讨领导及下属双方的情绪智力对不当督导可能具有的影响,以及下属情绪智力在不当督导进一步引发工作压力的过程中可能发挥的作用,通过对215对领导-下属配对样本进行实证分析,得出如下结论:领导情绪智力对下属感知的不当督导具有显著负向影响;下属感知不当督导程度越高,工作压力越大;不当督导在领导情绪智力与下属工作压力之间发挥部分中介作用。下属情绪智力越低,领导情绪智力与不当督导之间的关系越强。下属情绪智力越低,工作压力越大。
Emotional intelligence,an important individual quality independent of intelligence quotient and personality,may have an influence on individuals’mental conditions, such as occupational stress. The close relations among abusive supervi-sion,emotional intelligence and occupational stress is worth digging into. This study focuses on how the emotional intelligence of both leaders and subordinates affects abusive supervision, and how the subordinates’emotional intelligence influences the further effect of abusive supervision on occupational stress. The following conclusions are reached through the empirical analysis on 215 paired enterprise samples:Leaders’emotional intelligence has a significant negative impact on abusive supervision per-ceived by subordinates. The more abusive supervision, the more occupational stress experienced by subordinates. Abusive su-pervision plays a partial mediating role in the relationship between leader’s emotional intelligence and subordinates’occupa-tional stress. The lower the subordinates’ emotional intelligence,the stronger the relationship between the leaders’emotional intelligence and abusive supervision. The lower the subordinates’emotional intelligence,the greater the occupational stress.
