摘要
企业实践中管理者难免有超量工作的困扰,授权是缓解这种困难的重要行为,但受到中国传统价值观的影响,领导不愿授权,形成了授权障碍,不利于企业运行。探讨了领导授权行为的运行机制,对来自于9家企业的203名领导和411名员工进行了对偶问卷调查,通过层级回归表明:权力距离在工作负担和领导授权行为之间起负向调节作用,工作负担与领导授权行为显著正相关;权力距离会负向调节工作负担对领导授权行为的影响;上下级关系会负向调节权力距离与领导授权行为的关系;上下级关系会正向调节工作负担对领导授权行为的影响。这些结果有助于领导合理地安排权力体系,提升企业的运作效率。
This paper discusses the influences of power distance and workload on leader empowering behavior. Furthermore, it tests the moderating effect of supervisor-subordinate guanxi. In total 203 supervisors and 411 their employees from 9 enterprises located in Hubei, Beijing, Guangzhou and Shenzhen were sample& To avoid the common method variance problem, we conduct a survey with a dyadic design of leader-and-subordinate. Structural equation modeling is used to examine the differential valid of the four construct such as leader empowering behavior, power distance,workload and supervisor- subordinate guanxi. Hierarchical Regression Modeling(HRM) was employed to analyze the data. Results show that in the Chinese organizational context. Power distance has significantly negative effect on leader empowering behavior, and workload has significant positive effect. Power distance negatively moderates the relationship between power distance and leader empowering behavior. Supervisor-subordinate guanxi negatively moderates the relationship between power distance and leader empowering behavior. Supervisor-subordinate guanxi positively moderates the relationship between workload and leader empowering behavior.
