摘要
目的分析360度绩效反馈法在护理管理中的效用情况。方法制定不同层级绩效指标,内容包括德、能、勤、绩4个维度共16个因子,采用主客观结合的赋权法,确定各指标的权重系数。运用360度绩效反馈法,对全院护士实行上级、下级、同级、病人及本人的多源性绩效考核方法,考核结果及时反馈。运用可免压疮、护理投诉、护理缺陷发生率、三基考核、病人满意度5项指标评价效果。结果实施360度绩效考核前后病人可免压疮发生率比较,差异有统计学意义(χ2=7.06,P<0.01);病人投诉率(χ2=3.86,P<0.05)、护理缺陷发生率(χ2=4.56,P<0.05)、三基理论(t=2.16,P<0.05)、操作考核(t=2.93,P<0.05)比较,差异有统计学意义。病人满意度(χ2=2.71,P>0.05)比较差异无统计学意义,但由91.95%到94.66%呈上升趋势。结论360度绩效反馈法能从多角度提高护士的综合素质,增强护理管理的效用性。
Objective To analyze the effectiveness of 360 degree effect feedbacking in nursing supervision. Methods Effect indexes at the various levels were determined first, covering 4 dimensions of virtue, ability, job attendance and performance, which included 16 factors. Then by means of objective-subjective weighting, the weight coefficient of each factor was determined. And through 360 degree effect feedbacking, an assessment in the five indexes of avoidable sores, nursing complaints, incidence rate of nursing deficiencies, "three-basics" checking and patients' satisfaction was made of all the nurses across the hospital by the superiors, subordinates, the peers, patients and the nurse himself/ herself, the result backfeed to the nurse in time. Results The χ2 for the incidence rate of sores before and after the carrying out of the system was 7.06 (P〈0.01); that for the patients' complaints registered 3.86 (P〈0.05); that for the nursing deficiencies did 4.56 (P〈0.05); and in the "three basics" checking, t=2.16, t=2.93 (P〈0.05). The differences in all the above were statistically significant. In terms of the patients' satisfaction, χ2=2.71 (P〉0.05), without statistical significance, but on the rise from 91.95 to 94.66. Conclusion 360-degree effect feedbacking can improve nurses' overall quality from multiple angles and enhance the effectiveness of nursing management
