摘要
目的探讨组织承诺理论在合同制护士管理中的应用效果。方法运用组织承诺理论,结合合同制护士的特征,制订相应的管理措施,内容包括个人职业设计、了解合同制护士的需求、落实在职教育、健全各种福利和关注合同制护士的职称问题。结果实施组织承诺管理后合同制护士离职率逐年下降,从28%下降到7%;实施组织承诺管理前后护理质量比较,经统计学分析,均P<0.05,差异具有统计学意义。结论在护理管理中提高合同制护士的组织承诺,有利于提高工作绩效和工作满意度,改善合同制护士的工作态度,从而提高护理质量。
Objective To investigate the application of organizational commitment theory in the management of contracted nurses. Method The management measures based on organizational commitment theory and the characteristics were regulated, with contents including personal career designing, understanding of their needs, manipulation of in-service education, completion of welfare and attaching importance to their professional tides. Results Since manipulation of organizational commitment theory, the rate of resignation decreased gradually from 28% to 7%. The nursing quality was significantly increased compared with pre-and post-manipulation (P 〈 0.05). Conclusion In the nursing management, increasing of organizational commitment to the contracted nurses is helpful to increase the work effectiveness and the rate of consenting to work, improve their attitude to work and increase the nursing quality.
