摘要
基于"目标导向理论",探索"学习目标导向"和"成绩目标导向"之间的关系以及目标导向对个体创新行为的激励作用.通过在管理人员中收集的248份问卷开展实证检验,验证了成绩目标和学习目标之间的负向关系以及两种目标导向各自对创新行为的影响作用.探索了员工对组织的情感承诺作为调整变量的作用,提出根据目标导向的作用开发相应的激励体系和管理方法.
Based on goal orientation theory, it explores the relation between learning goal and performance goal. Then it focuses on the effect of goal orientation on people's innovation behaviors. It makes a survey of 248 questionnaires collected from managers, which verifies the negative relation between performance goal and learning goal as well as the effect of goal orientation on innovation behaviors. Moderating effect of organizational commitment is examined in the study. Finally, motivation system and managerial measures are suggested accordingly.
