伦理导向人力资源管理实践对员工内部揭发意愿的作用机制研究——社会认知理论的视角

The Effect of Ethical Human Resource Management Practice on Employee Internal Whistleblowing Intentions:A Social Cognitive Perspective

摘要 伦理导向人力资源管理实践近年来日益受到学界和业界的关注,但整体而言,相关研究成果还十分有限,基于中国情境的实证研究更是匮乏。本文基于社会认知理论,探讨伦理导向人力资源管理实践对员工内部揭发意愿的作用机理。通过对285名员工的实证研究,结果表明:(1)伦理导向人力资源管理实践对员工内部揭发意愿具有正向影响;(2)道德勇气在伦理导向人力资源管理实践与内部揭发意愿之间具有中介作用;(3)集体主义价值观在伦理导向人力资源管理实践与道德勇气之间具有调节作用,即当集体主义价值观水平较高时,伦理导向人力资源管理实践对道德勇气的正向影响更强;(4)集体主义价值观对道德勇气在伦理导向人力资源管理实践与内部揭发意愿之间的中介效应起到调节作用,即当集体主义价值观水平较高时,伦理导向人力资源管理实践通过道德勇气影响内部揭发的间接效应更强。本文的结果拓展了对内部揭发意愿何以形成的理解,同时也为本土组织实施伦理导向人力资源管理实践提供了一些启示。 Ethical human resource management practice(HRMP)has received increasing attention from academia and practice in recent years,but overall,the relevant research results are still very limited,and empirical research based on the Chinese context is even scarce.Based on the theory of social cogmitive,this research explores the mechanism of ethi-cal HRMP on employee intermnal whistleblowing intentions.Through an empirical analysis of 285 employees,the results show that:①ethical HRMP has a positive impact on employee intemal whistleblowing intentions;②moral courage mediates the relationship between ethical HRMP and internal whistleblowing intentions;③collectivist value moderates the relationship between ethical HRMP and moral courage,that is,the effect of ethical HRMP on moral courage is signifcantly stronger when an employee's olletivist value is high;④ollectivist value moderates the mediating effect of moral courage between ethical HRMP and internal whis tleblowing intentions,that is,the indirect effeet of ethical HRMP on internal whisleblow-ing via moral courage is significantly stronger when an employee's collectivist value is high.The results of this research ex-pand the understanding of why internal whistleblowing intentions are formed,and at the same time provide some implica-tions for Chinese organizations to implement ethical HRMP.
