摘要
经济全球化背景下,员工的建言行为对企业降低时间成本、快速解决问题具有十分重要的作用。基于社会交换理论,引入组织内的两种交换关系(领导—成员交换和团队—成员交换)为中介变量,检验谦逊领导对员工建言(建言上司和建言同事)行为的影响机制。通过在陕西、湖南等地调研收集了330份问卷数据,运用SPSS 22.0和AMOS 21.0软件对样本数据进行统计分析和假设检验。研究结果表明:中国情境下工作场所中谦逊领导对员工建言上司和建言同事均有一定的显著正向预测作用,并且领导—成员交换在谦逊领导与建言上司关系中起部分中介作用,团队—成员交换在谦逊领导与建言同事关系中起部分中介作用。这一结论为企业促进员工建言提供了理论依据,在一定程度上丰富了中国情境下谦逊领导对员工建言行为影响的研究,为将来进一步的探索提供了一定的参考。
In the global economic environment,it is very important for company to take employees' suggestions to reduce the time cost of the enterprise and solve the problem quickly. Based on social exchange theory,two kinds of exchange relations( leader-member exchange and team-member exchange) in the organization are introduced as mediator variables to test the influence mechanism of humble leadership on two kinds of employees' suggestions,including speaking to bosses and speaking to colleagues. Through the survey in Shanxi、Hunan and other places,330 questionnaires were collected. SPSS 22 and AMOS 21 were used for statistical analysis and hypothesis testing. The results show that to a certain degree,humble leadership in the workplace of the Chinese context has a significant positive predictive effect on employees' suggestions to supervisors and colleagues,and the leader member exchange partly plays a mediating role between humble leadership and advice to boss,while the team member exchange partly plays mediating role between humble leadership and advice to colleagues. This conclusion provides a theory basis for the enterprise to promote employee voice,and to a certain extent,enriches the study of influence of humble leadership on the behavior of employees in the context of China,and provides a reference value for further exploration.
