某传染病医院医护人员工作倦怠、利他行为与任务绩效相互关系研究 被引量:4

摘要 目的:了解某三甲传染病专科医院医护人员的工作倦怠、利他行为与任务绩效现状,分析相互关系,构建三者结构方程模型,为提高医护人员的任务绩效水平提供依据。方法:采取整群抽样方法,运用综合工作倦怠、利他行为与任务绩效量表问卷,对该医院190名医护人员进行调查。结果:医护人员利他行为与任务绩效水平较高,存在一定的工作倦怠现象;利他行为对任务绩效起正向作用(r=0.393,P<0.005),标化路径系数为0.60;成就感低落对任务绩效既有直接负作用,也有间接负作用(r=-0.315,P<0.05),标化路径系数分别为-0.20与-0.70。结论:医院管理者要立足于医院自身定位,综合考虑医护人员的基本情况与心理状态,注重利他行为心理建设,增加工作成就感,减少工作倦怠感,加强医护人员团队建设,促进医护人员任务绩效的提高。 Objectives: To understand characteristics of work staffs' job burnout, altruistic behavior and task performance in a top tertiary infectious specialized hospital, analyze their correlation, build a structural equation mode-land to give evidence on promoting task performance. Methods: With cluster sampling method, 190 work staffs were investigated with a questionnaire integrating the integrated MBI-GS scale, altruistic behavior and task performance. Results: Task performance, altruistic behavior and job burnout of medical staffs were at a higher level points. Altruistic behavior had a positive and main ef ect on task performance( r = 0.393, P < 0.005). Its standardized path coefficient was 0.60. Dimensions of low achievement had direct and indirect negative ef ects on task performance( r = 0.315, P < 0.05). Its two standardized path coefficient of-0.20 and-0.70, respectively. Conclusion: Based on the infectious disease hospital, managers need to consider the basic and psychological situation of medical staf comprehensively, focus on psychological construction of altruistic behavior, increase job achievement, and strengthen the team construction of medical staf to improve the task performance of medical staffs.
