高科技企业跨功能研发团队内外知识整合对团队创造力的影响研究 被引量:3

Influence of Internal and External Knowledge Integration on the Creativity of R&D Teams in High-Tech Enterprises

摘要 将团队内外知识整合的区分向前延伸到对知识获取来源的分析,用内部沟通和跨边界活动反映团队内外联系,进而探讨内外知识整合过程对跨功能团队创造力的影响。通过对23家高新技术企业中112个研发团队的487名员工及相应主管的研究发现:团队内外联系所获得知识必须通过有效整合才能促进团队创造力的提升;跨边界活动的作用不明确,只有结合内部沟通的共同作用,才能对知识整合及团队创造力产生影响;内部沟通对知识整合和团队创造力的作用明确,在任务不确定程度较高时,其促进作用更强。 Different from much knowledge integration research,this study distinguishes internal and external knowledge integration from the perspective on the source of knowledge. We use team communication and boundary spanning to reflect team connection network both within and outside the team,and further explore the influence of internal and external knowledge integration process on team creativity. Through the analysis on the questionnaire date obtained from 487 employees and their supervisors of 112 R&D teams in 23 high-tech enterprises,we find that:( 1) knowledge integration full mediates the relation between knowledge acquisition activities and team creativity;( 2)the role of boundary spanning is not clear,but only when combined with team communication,can it impact knowledge integration and team creativity;( 3) team communication have a profound significant positive effect on knowledge integration and the team creativity,especially in the context of high task uncertainty.
