摘要
通过对205名员工的问卷调查,实证研究跨界行为对员工创造力的影响,结果表明边界松弛活动与边界紧缩活动是两类截然不同的跨界行为,通过员工感知到角色过载的中介作用,分别对员工创造力起到促进与抑制作用;此外,员工所处团队的共享领导力氛围对跨界行为与角色过载的关系起到正向的调节作用。
Using the data from 205 employees, the present research shown that boundary loosening activities and boundary tightening activities are two distinct boundary-spanning behaviors. Through the mediation effect of role overload, these two boundary-spanning activities are positively and negatively related to employee creativity separately. Furthermore, shared leadership of the working team positively moderates the effect of boundary-spanning behaviors on role overload.
