摘要
教师作为高校高质量发展的核心资源,其身份建构是影响教师队伍建设的关键因素,绩效管理是当前我国地方高校教师身份构建的基础性制度情境。当前高校在绩效管理中愈发注重短期量化效率,绩效市场化引发了教师对“我是谁”及肩负职责的重新审视和身份建构的困境。研究选取G校为案例,收集教师身份建构相关访谈数据进行分析。研究发现,绩效管理情境中教师身份建构是利益与信念博弈的过程,教师身份构建与绩效管理间存在互动。教师文化身份危机、主体地位遮蔽和专业身份泛化等问题导致其成为“体制内的打工人”,而原因是绩效制度的工具理性对价值理性倾轧、学术共同体理性与约束力式微,以及教师内部动机激发与外部行为诱导不平衡。基于此,建议从优化绩效管理制度、推进绩效评价改革、注重保健因素保障、改善学术生态环境四个方面促进案例高校教师在绩效管理情境中合理的身份建构。
Teachers are the core resources for the high-quality development of universities,the construction of teacher identity is the key factor affecting the construction of the teaching team,and performance management is the basic institutional situation for the construction of teacher identity in universities.However,at present,universities pay more and more attention to short-term quantitative efficiency in performance management,and the marketization of performance has triggered teachers’re-examination of“who I am”and responsibilities and the dilemma of identity construction.In this study,School G was selected as the case to collect interview data related to teacher identity construction for analysis.It is found that the construction of teacher identity in the context of G school performance management is a process of interest and belief game,and there is an interaction between teacher identity construction and performance management.The problems of teachers’cultural identity crisis,subjective status masking and generalization of professional identity have led them to become“employee in the system”,which are due to the struggle between instrumental rationality and value rationality of the performance system,the decline of rationality and binding force of the academic community,and the imbalance between teachers’internal motivation and external behavior induction.Based on this,to improve the experience of college teachers in the performance management context and promote their reasonable identity construction,it is necessary to optimize the performance management system and strengthen the people-oriented institutional incentives.Actively promote the reform of performance evaluation and substantially promote academic peer review;Pay more attention to the protection of health factors and optimize the salary and welfare system of teachers;Improve the academic ecological environment and guide the professional consciousness of teachers’beliefs.
