摘要
本文基于海外中国企业与员工调查(OCEES)数据,实证检验了企业生产自动化对东道国员工敬业精神的影响及其作用机制。研究结果表明:企业生产自动化选择对员工平均敬业精神没有显著影响,但会降低员工个人层面的敬业精神;员工工作任务自动化会显著提升员工个人层面的敬业精神,以上效应因企业选择自动化的能力和员工适应自动化的程度不同而有所差异。机制分析表明,企业外部社会责任的履行、宣传以及企业内部社会责任的履行是海外中国企业降低生产自动化负面效应的有效工具。
Based on the data from the Overseas Chinese Enterprises and Employees Survey(OCEES),this paper empirically examined the impact of enterprise production automation on host-country employees'work engagement and its underlying mechanisms.The result demonstrates that the choice of enterprise production automation does not have a significant effect on the average work engagement of employees.However,it does decrease employees'individual-level work engagement.Task automation significantly enhances employees'individual-level work engagement.These effects vary depending on the capabilities of the enterprise to implement automation and the degree of employees'adaptation to automation.Mechanism analysis indicates that the fulfillment and promotion of corporate social responsibilities towards the external community,as well as the fulfillment of internal corporate social responsibilities,are effective tools for overseas Chinese enterprises to mitigate the negative effects of production automation.
