提升教师拔尖创新人才培养胜任力的经验审思与路径重构:基于专业资本理论的国际比较

The Empirical Reflection and Reconstruction of Teacher Competency Improvement for Top Innovative Talents:International Comparison Based on the Perspective of Professional Capital Theory

摘要 培养拔尖创新人才是建设教育强国的战略重点,具备拔尖创新人才培养胜任力的教师是培养拔尖创新人才的重要保障。国际上对教师的拔尖创新人才培养胜任力进行了积极探索,但也面临着诸多挑战。分析发现,这些挑战主要源于对作为拔尖创新人才培养者的教师存在准入的优绩化认知、培养模式的技术化感知和对教师个体权益的忽视。专业资本理论的提出,为重构教师作为拔尖创新人才培养者的胜任力提供了认识论视角。基于专业资本理论,提升教师培养拔尖创新人才的胜任力需要跨越“能力鸿沟”、摆脱“技术胜任”与面向“个性重拾”。为此,需明晰教师作为拔尖创新人才培养者的资本产权,构建专业发展导向的培养机制;夯实具备拔尖创新人才培养能力的教师的供给基础,构筑教师内涵增长的保障体系;助力教师培养拔尖创新人才的科学决策,构造教师反思成长的教育空间。 Cultivating top-notch innovative talents is a strategic focus of building a strong educational country,and teachers with competence in cultivating top-notch innovators are an important guarantee for cultivating top-notch innovators.Internationally,the cultivation of teachers of top innovative talents has been actively explored,but it also faces many challenges.These challenges are mainly rooted in the perceived meritocracy of access to teachers of top-notch innovators,the perceived technologization of the training model,and the neglect of the rights and interests of individual teachers.The proposal of professional capital theory provides an epistemological perspective for reconstructing the teacher training of top-notch innovative talents.Based on the perspective of professional capital,the teacher training of top innovative talents needs to cross the"competence gap",get rid of the"technical competence",and face the"personality regain".To this end,it is necessary to clarify the capital property rights of teachers of top innovative talents and build a professional developmentoriented training mechanism;to consolidate the supply base of teachers of top innovative talents and construct a safeguard system for teachers'connotative growth;and to stimulate the scientific decision-making of teachers of top innovative talents and construct an educational space for teachers'reflective growth.
