构建军医大学临床医学专业学员岗位胜任力模型

摘要 目的探讨构建科学的军医大学临床医学专业学员岗位胜任力模型。方法基于行为事件访谈(BEI),选取2018年9—10月某军医大学82名临床医学专业毕业学员作为研究对象,按照岗位胜任力模型方法分为绩优组(n=42)与绩平组(n=40),两组均采用多选题应答人数百分比法建立模型,建立基准胜任力模型和鉴别胜任力模型,比较两组岗位胜任力下辖的9个二级指标应答情况、三级指标应答情况,筛选多选题方法建立的胜任力模型指标。结果二级指标应答情况:两组“内在素质”(均为100%)、“持续学习能力”(40.0%vs.47.6%)、“团队合作能力”(50.0%vs.42.9%)应答人数百分比相似,均较高;绩优组“临床医疗服务能力”“科研与创新能力”和“军政素质”应答人数百分比均高于绩平组(70.0%vs.57.1%、40.0%vs.28.6%、35.0%vs.19.0%)。三级指标应答情况:应答人数百分比>40%的项目,两组“有事业心、坚持医疗与国防事业”(85.0%vs.76.2%)、“有责任心、持之以恒”(50.0%vs.52.4%)、“有进取心、追求卓越”(60.0%vs.52.4%)、“有行动力、积极主动”(50.0%vs.52.4%)应答人数百分比相似,均较高;绩优组“采用合理的治疗计划”“善于协调与团队成员的关系”“有事业心、坚持医疗与国防事业”“有进取心、追求卓越”“诚信正直、廉洁自律、淡泊名利”应答人数百分比均高于绩平组(45.0%vs.28.6%、50.0%vs.38.1%);应答人数百分比<40%的项目,绩优组“适应服务对象改变带来的变化”“有效化解医患矛盾”“有意识地培养创造性思维和创新能力”“有自信心、乐观向上、不畏困难”应答人数百分比均高于绩平组(10.0%vs.0.0%、20.0%vs.9.5%、20.0%vs.9.5%、35.0%vs.19.0%);两组“能识别并进行现场抢救”“掌握英语,学习、分析英语原文医学文献”“执业实践中自主更新专业知识技能”“参加继续医学教育培训”“与其他科室或单� Objective To explore the construction of a scientific post competency model of clinical medical students in Military Medical Univer-sity.Methods On the basis of behavioral event interviews(BEI),82 clinical medical graduates from Military Medical University from September to October 2018 were selected as the research subjects,they were divided into the excellent group(n=42)and the average group(n=40)according to the post competency model method,the models were established for both groups by the method of percentage of respondents to multiple choice ques-tions,the benchmark competency model and the identification competency model were established,and the responses of 9 second-level indicators and third-level indicators under the competence of the two groups were compared,and the indicators of the competency model established by the multiple-choice method were screened.Results Response to secondary indicators:the percentage of respondents to"inherent quality"(both 100%),"continuous learning ability"(40.0%vs.47.6%),"teamwork ability"(50.0%vs.42.9%)of the two groups were similar,and both were higher;the per-centage of respondents of"clinical medical service ability""scientific research and innovation ability"and"military vocational basic quality"in the excellent group were higher than that in the average group(70.0%vs.57.1%,40.0%vs.28.6%,35.0%vs.19.0%).Response of three-level indicators:items with percentage of respondents>40%,the percentage of respondents to"enterprisiveness and commitment to medical and national defense"(85.0%vs.76.2%),"sense of responsibility and perseverance"(50.0%vs.52.4%),"aggressive and pursuit of excellence"(60.0%vs.52.4%),and"ac-tion and initiative"(50.0%vs.52.4%)of the two groups were similar,and both were higher;the percentage of respondents of"adopting reasonable treatment plan""being good at coordinating the relationship with team members""enterprising,adhering to medical and national defense undertak-ings""enterprising,pursuing excellence""integrity,honesty and self-discipline,indifferen
