驻村干部工作-家庭冲突与家庭支持对工作绩效的影响研究 被引量:1

摘要 驻村干部制度是党和政府推进乡村振兴战略的重要措施。工作和家庭是驻村干部的主要活动场域,由于驻村干部往往需要较长时间离开原工作单位和家庭,从而容易导致其工作角色与家庭角色的冲突,并进一步影响其工作投入和工作绩效。以工作-家庭冲突与家庭支持为自变量、工作绩效为因变量、工作投入为中介变量,探讨驻村干部工作-家庭冲突与家庭支持对工作绩效的影响。实证结果表明:驻村干部的工作-家庭冲突对其工作投入、工作绩效均有显著的负向影响;驻村干部的家庭支持对其工作投入、工作绩效均有显著的正向影响;驻村干部的工作投入在其工作-家庭冲突与工作绩效之间起中介作用,同时工作投入也在其家庭支持与工作绩效之间起中介作用。缓解驻村干部的工作-家庭冲突可以从以下措施着手:构建完善的组织支持系统;完善非正式社会支持网络;搭建组织与家庭沟通桥梁;提供心理干预服务以及注重岗前培训。 The resident cadre system is an important measure for the Party and the government to promote the rural revitalization strategy.Work and family are the main fields of activity of village cadres.Since village cadres often need to leave their original work units and families for a long time,it is easy to lead to the conflict between their work roles and family roles,and further affect their work involvement and work performance.Taking work-family conflict and family support as independent variables,job performance as dependent variable,and job involvement as mediating variable,this paper explores the effects of work-family conflict and family support on job performance of village cadres.The empirical results show that the work-family conflict has a significant negative effect on the job involvement and job performance of village resident cadres.The family support of village resident cadres has a significant positive effect on their job involvement and job performance.Job involvement mediates the relationship between work-family conflict and job performance,and job involvement mediates the relationship between family support and job performance.The following measures can be taken to alleviate the work-family conflict of village cadres:building a perfect organization support system;Improving informal social support networks;Build a bridge of organization-family communication;Provide psychological intervention services and focus on pre-job training.The resident cadre system is an important measure for the Party and the government to promote the rural revitalization strategy.Work and family are the main fields of activity of village cadres.Since village cadres often need to leave their original work units and families for a long time,it is easy to lead to the conflict between their work roles and family roles,and further affect their work involvement and work performance.Taking work-family conflict and family support as independent variables,job performance as dependent variable,and job involvement as mediating variabl
