摘要
志愿组织是现代社会治理过程中的重要力量,但常面临人力资源的困境,对志愿者进行引导和激励可以促进志愿组织的可持续发展。基于激励机制、满意度与行为意愿的相关理论,对志愿组织激励机制进行维度划分,构建可以解释激励机制、满意度与行为意愿3个变量间关系的模型。利用软件SPSS 16对295份有效问卷进行信度、效度分析和假设检验,结果表明:志愿组织激励机制对志愿者满意度、志愿者满意度对行为意愿都有显著的正向影响,而激励机制对行为意愿有不显著的正向影响;志愿组织激励机制的规范因素、奖酬和同化因素、时空因素、评价与频度因素均对志愿者满意度有显著的正向影响;志愿组织激励机制的规范因素、奖酬和同化因素、时空因素对志愿者行为意愿有正向影响,而评价与频度因素对志愿者行为意愿没有正向影响。
Voluntary organizations,a major force in the process of modern social governance,are often confronted with difficulties in human resources. Therefore,guiding and motivating volunteers helps to promote its sustainable development. Based on the relevant theories,this paper divided the incentive mechanism of the organizations into dimensions and constructed a model that explained the connection among three variables including incentive mechanism,degree of satisfaction and willingness to act. SPSS 16 was used to conduct a hypothesis test as well as an analysis of reliability and validity on 295 valid questionnaires from volunteers. The results showed that the incentive mechanism had a positive and significant impact on the degree of volunteers’ satisfaction while it had a positive but unobvious one on their willingness to act which was positively and markedly affected by the degree of satisfaction;among the four elements of the incentive mechanism,which are standards,rewards and assimilation, space and time,and evaluation and frequency,all of them had a significant and positive impact on the satisfaction while only the first four had a positive effect on the willingness to act.
