Job Burnout Among College Physical Education Teachers: From A Ecological Systems Theory’s Perspective

摘要 研究基于生态系统理论视角,探索高校体育教师职业倦怠的影响及路径,采用《MBI量表》和《教师职业生态环境调查问卷》,调查261名高校体育教师职业倦怠和职业生态环境满意度。结果表明:高校体育教师主要表现为中等水平的低成效感,情感耗竭和去个性化为中低水平;人口统计学差异在不同维度所表现的职业倦怠倾向不同。教师的职业生态环境满意度处于一般水平,六个维度有一定差异,存在不平衡的分化现象,职业期望和职业负荷分化比较明显、差距较大;其中男性、高级职称教师职业生态环境满意度较高;人口统计学差异主要体现在女性和中等收入人群。职业倦怠与职业生态环境满意度呈负相关,高校体育教师职业生态环境满意度对职业倦怠有一定的负向预测作用。据此提出:对高校体育教师职业倦怠现象采取维护措施,重点关注女性教师。提升女性和中等入职年限教师生态满意度,重点改善组织氛围、职业负荷、职业认同和职业期望四个方面满意度。 Based on the Ecological Systems Theory, this study investigated the level of job burnout and environmental satisfaction among the 261 college Physical Education teachers and what are the ways to impact, using both the Maslach Burnout Inventory-Educator’s Survey and Ecological Assessment.The results showed that college Physical Education teachers have a medium level of a shared sense of effectiveness and a medium-low level of emotional exhaustion and depersonalization;the demographic differences showed different burnout tendencies in different dimensions. Teachers’ career ecological environment satisfaction is at an average level, with some differences in the six dimensions and unbalanced differentiation, while their expectations and workload differ with a larger gap;among them, men and teachers with senior titles have higher career ecological environment satisfaction;demographic differences are mainly reflected in women and middle-income group. Furthermore, job burnout and satisfaction in the industrial ecological environment are negatively correlated with each other, and the satisfaction in the industrial ecological environment of college Physical Education teachers has a certain negative predictive effect on job burnout. Based on the above facts, it is suggested to take maintenance measures on the current phenomenon of job burnout among college Physical Education teachers, focusing on improving the ecological satisfaction of female teachers and those middle to entry-level teachers, also focusing on improving four aspects of fulfillment: organizational atmosphere country, professional load, professional identity, and professional expectation.
