躺平还是主人翁?职场友谊对新生代员工主动性行为的影响研究 被引量:2

摘要 社会经济全球化、互联网和独生子女制度冲击下成长起来的新生代员工往往表现出高离职、低承诺,“躺平”文化的摈弃和“主人翁”精神的回归是一个刻不容缓的话题。如何通过构建良好的职场友谊“关系圈”,催生和驱动新生代员工的主动性行为,是值得深入探讨的重要课题。本研究基于角色理论和社会认同理论,以河南某食品有限公司273名新生代员工的调查数据为例进行实证分析,研究结果表明:职场友谊提升了员工的内部人身份认知,有利于激发员工的主动性行为;内部人身份认知在职场友谊与主动性行为的关系中起部分中介作用;差序氛围负向调节了职场友谊与内部人身份认知的关系。研究结论拓展了角色理论和社会认同理论在人力资源管理研究领域的适用范围和应用情境,丰富了新生代员工主动性行为的影响因素及中介路径,并且为企业如何构建良好的职场氛围与工作关系提供参考和指导。 The new generation of employees who grew up under the impact of social and economic globalization,the Internet,and the one-child policy system often tend to show high turnover and low commitment.Therefore,the abandonment of the"lying flat"culture and the return of the"ownership"spirit are urgent topics.It is an important topic worthy of indepth discussions as to how to generate and drive the initiative behavior of the new generation of employees by building a good"relationship circle"of friendship in workplaces.Based on role theory and social identity theory,this study takes the survey data of 273 new-generation employees of Henan Jiuyu Whole Foods Co.,Ltd.as an example to conduct empirical analysis.The results show that:friendship in workplaces can improve employees'perceived insider status,which is conducive to stimulating employees'proactive behavior;perceived insider status plays a partial mediating role in the relationship between friendship in workplaces and proactive behavior;differential atmosphere negatively moderates the relationship between friendship in workplaces and perceived insider status.Research findings have expanded the application scope and circumstances of role theory and social identity theory in the field of human resources management research,while enriching the influencing factors and intermediary paths of the proactive behavior of the new generation of employees and providing advices and guidance for enterprises as to t how to build a good atmosphere and work relationship in workplaces.
