摘要
基于社会学习理论,构建悖论领导行为通过提升下属中庸思维激发其创造力的涓滴路径,并结合资源保存理论探究情境因素(差错管理氛围)和下属特征(进取型/防御型调节焦点)在路径中的调节效应。基于纵向问卷调查得到的248份配套数据的分析,结果发现:悖论领导行为提升下属中庸思维;悖论领导行为的积极效应通过中庸思维的中介作用涓滴至下属创造力;组织差错管理氛围越浓厚,或者下属进取型调节焦点越高,悖论领导行为通过中庸思维作用于下属创造力的涓滴效应越强。
Based on social learning theory, this paper investigates the trickle-down pathway that paradoxical leader behavior(PLB) stimulates subordinates′ creativity.Further, drawing upon the conservation of resources theory, it explores the moderating roles of context factor(error management climate) and supervisor personality(promotion focus and prevention focus) on the above pathway.By analyzing the 248 time-lagged dyadic data, it also finds out that the PLB has a positive effect on subordinates′ golden-mean thinking.The positive impact of PLB could trickle down to subordinates′ creativity via the mediating role of golden-mean thinking.The trickle-down effect that PLB exerts on subordinates′ creativity via golden-mean thinking will be stronger when error management climate or subordinates′ promotion focus is at a high level.
