摘要
为了考察中小学体育教师薪酬公平、敬业度、情绪智力和工作绩效之间的关系,探讨薪酬公平对工作绩效的影响以及具体影响机制,采用方便取样法,运用薪酬公平量表、敬业度量表、情绪智力量表以及工作绩效量表,对744名中小学体育教师进行调查,运用SPSS23.0和Process插件进行数据分析.结果发现:(1)薪酬公平、敬业度、情绪智力与工作绩效两两显著正相关(r=0.490,0.533,0.689,0.586,0.651,0.731;p<0.01).(2)薪酬公平不仅能够直接影响工作绩效(β=0.118,t=5.314,p<0.01),还能够通过敬业度这一中介变量间接对工作绩效产生影响,中介效应占比为50.66%.(3)薪酬公平经过敬业度对工作绩效的中介效应受到情绪智力的调节(β=-0.107,t=-5.023,p<0.01),而且是中介的前半路程受到情绪智力的调节.结论是薪酬公平是提升中小学体育教师工作绩效的有效方式,薪酬公平可以通过提升敬业度,进而促进工作绩效的提升.敬业度的中介作用,受到情绪智力的调节,情绪智力调节了薪酬公平-敬业度-工作绩效这一中介过程中的前半路径.
To investigate the relationship between pay equity,engagement,emotional intelligence and job performance of physical education teachers in primary and secondary schools,and to explore the influence of pay equity on job performance and the specific influencing mechanism,744 PE teachers in primary and secondary schools were investigated by using the convenient sampling method,pay equity scale,engagement scale,emotional intelligence scale and job performance scale,and SPSS23.0 and Process plug-in were used for data analysis.There were significant positive correlations between salary equity,engagement,emotional intelligence and job performance(r =0.490,0.533,0.689,0.586,0.651,0.731;P < 0.01).Pay equity not only directly affected job performance(β = 0.118,t = 5.314,P < 0.01),but also indirectly affected job performance through engagement as a mediating variable.The mediating effect accounted for 50.66%.The mediating effect of pay equity on job performance through engagement was moderated by emotional intelligence(β =-0.107,t =-5.023,P < 0.01),and the first half of the mediating process was moderated by emotional intelligence.Pay equity is an effective way to improve the job performance of physical education teachers in primary and secondary schools,and pay equity can promote the improvement of job performance by improving the engagement.The mediating role of engagement was moderated by emotional intelligence,which moderated the first half of the mediating process of pay equityengagement-job performance.
