四川省公立医院薪酬制度改革对医务人员薪酬满意度的影响调查 被引量:12

摘要 目的 探讨四川省公立医院医务人员薪酬满意度现状及其影响因素,为促进公立医院薪酬制度改革提供参考建议。方法 对四川省21个市(州)公立医院薪酬制度改革的125家公立医院11 615名医务人员进行问卷调查,采用t检验、方差分析、Kruskal-Wallis H检验和多重线性回归分析满意度的影响因素,对改革建议进行潜在狄利克雷分布分析。结果医务人员总体薪酬满意度评分为3.59分,处于比较满意水平,改革批次、医院类型、医院等级、文化程度、岗位类型、医院绩效考核、最近1周工作小时数、最近1周最长连续工作时间、薪酬期望指数、与上年相比月均收入上涨比例是影响薪酬满意度的因素。结论 实施薪酬制度改革后医务人员薪酬满意度逐渐提高,改革取得成效,薪酬水平未达到期望水平,医务人员工作负荷较重。建议正确面对医务人员合理收入期望,建立稳定的薪酬动态增长机制,合理提高医务人员薪酬水平,科学测算工作负荷,精细化绩效考核管理。 Objective To explore the current situation and influencing factors of salary satisfaction of medical staff in public hospitals in Sichuan Province,and to provide suggestions for promoting the reform of the salary system.Methods A questionnaire survey was conducted among 11 615 medical staff in 125 public hospitals in 21 cities and states.The influencing factors of satisfaction were analyzed by t-test,analysis of variance,Kruskal-Wallis H test and multiple linear regression,while LDA text analysis was carried out on the reform proposals.Results The overall salary satisfaction score of medical staff was 3.59 points,with a relatively satisfactory level.Reform batch,hospital type,hospital grade,education level,job type,hospital performance assessment,total working hours in the last week,and longest in the last week.Consecutive working hours,salary expectation index,and the increase ratio of monthly average income compared with the previous year were the factors affecting salary satisfaction.Conclusion After the implementation of the reform of the salary system,the satisfaction of medical staff’s salary has gradually improved,and the reform has gradually achieved results.The salary level has not reached the expected level,and the workload of medical staff is heavy.It is suggested to correctly face the reasonable income expectations of medical staff,establish a stable dynamic salary growth mechanism,reasonably improve the salary level of medical staff,scientifically measure workload,and refine performance appraisal management.
