摘要
“十四五”时期,中国社会工作迈入深度职业化发展阶段,社会工作专业人才队伍建设目标逐渐从以追求发展规模向注重高质量发展转移。社会工作职业稳定性出现了新问题新矛盾,迫切需要进一步研究。根据“2019年中国社会工作动态调查”(CSWLS2019)数据分析发现,机构社会工作者呈现女性化、青年化趋势,教育程度较高但专业背景不足,持证率偏低与从业年限较短并存的特点。当前机构社会工作者离职意向呈现“内外”差异性、非偶然性、水平流动等特点。工作家庭冲突与离职意向的层次线性回归结果发现:(1)工作家庭冲突对机构社会工作者的离职意向具有明显溢出效应;(2)情感投入仅在工作干扰家庭因子对离职意向正向关系中起着调节作用;在家庭干扰工作因子和工作干扰家庭因子对离职意向的正向关系中起着部分中介作用;(3)职业倦怠在家庭干扰工作因子对离职意向关系中具备完全中介作用,在工作干扰家庭因子对离职意向关系中具备部分中介作用。研究结论一定程度上丰富了社会工作者离职意向的工作家庭关系视角解释,为社会工作管理提供了以“情感赋能”为核心的能力建设策略。
The new stage and pattern of economic and social development put forward new missions and requirements for social work in improving people’s livelihood and promoting social governance.During the“14th five-year plan”period,China’s social work entered a stage of deep professional development.The construction goal of social work professionals gradually focuses on high-quality development,and the new problems and contradictions urgently need to be further studied.Accord-ing to the data analysis of the“2019CSWL”,it is found that the features of institutional social workers shows feminization and youth,with high education but insufficient professional background,low certificate holding rate and short working years.At present,the turnover intention of institutional young social workers is characterized by“internal and external”dif-ferences,non-contingency and lateral mobility.The hierarchical linear regression results of work family conflict and turn-over intention show that:First,work family conflict has an obvious spillover effect on the turnover intention of institutional social workers.And the influence of WFC on turnover intention is about twice that of FWC.That is,the spillover effect of WFC is greater.Second,the interaction model found that the impact of work family conflict on turnover intention was regu-lated by marriage.Specifically,married social workers were more likely to be affected by work family conflict on turnover intention.Wage satisfaction has no moderating effect on the relationship between work family conflict and turnover intention.Third,emotional involvement only plays a moderating role in the positive relationship between WFC and turnover intention;and plays a part of mediating role in the positive relationship between WFC and FWC on turnover intention,and which has a higher mediating effect.Fourth,job burnout has a complete mediating effect in the relationship between WFC and turnover intention,and has a partial mediating effect in the relationship between FWC and turnover inten
