摘要
为探究“重压之下何以坚守为民服务初心”这一核心问题,采用扎根理论对24位城市社区工作者公共服务动机展开深入探讨。研究发现:社区工作者公共服务动机由自我奉献精神、公共利益承诺、同情心、感恩、自我实现需要五个维度构成。其动机受个体因素(组织认同、工匠精神、工作获得感、心理资本)和组织因素(变革型领导风格、社区行政化)共同影响。上述因素都能对社区工作者公共服务动机产生直接影响,同时组织因素还有可能通过个体因素对公共服务动机产生间接影响。基于此,构建了城市社区工作者公共服务动机生成机理模型,该模型既汲取了以往研究成果,同时也包含了新发现的范畴和关系。
In order to explore the core problem of“how to stick to the original intention of serving the people under pressure”,the grounded theory is used to conduct an in-depth discussion on the public service motivation of 24 urban community workers.It is found that community workers'public service motivation consists of five dimensions:self-dedication,commitment to public interest,sympathy,gratitude and self-actualization.Their motivation is influenced by individual factors(organizational identity,craftsman spirit,sense of occupational gain,psychological capital)and organizational factors(transformational leadership style,community administration).All the above factors can have a direct impact on the public service motivation of community workers,while organizational factors may also have an indirect impact on the public service motivation through individual factors.Based on this,a model of formation mechanism of urban community workers'public service motivation is constructed,which not only absorbs previous research results,but also includes newly discovered categories and relations.
