网络社会支持、积极工作压力与新生代员工创新行为 被引量:2

摘要 以426名“80”“90”后新生代员工为调查对象,运用中介效应模型和有中介的调节模型实证分析积极工作压力传递下,网络社会支持对新生代员工异质性创新行为的影响,以及心理资本的调节作用。结果表明:网络社会支持通过增强积极工作压力而提升了新生代员工主动性创新行为,抑制了新生代员工被动性创新行为;心理资本对上述关系起调节作用,即较高的心理资本更能起到促进网络社会支持提升新生员工主动性创新行为的作用。基于此,企业要敢于让年轻人挑重担,赋予其重要职位;同时,需要改善组织环境,优化员工的心理状态。 In this study,426 employees who were born in the 1980s or 1990s have been selected as the research subjects to analyze the effect of network social support on heterogeneous innovation behavior of the new generation employees under eustress and to analyze the moderating effect of psychological capital.The empirical analysis adopts the mediation effect model and the mediated moderator model.The results show that:(1)Network social support enhances the new generation employees’eustress,which promotes their pro-innovation behavior while inhabits their rea-innovation behavior;(2)Psychological capital has a moderating effect on the above-mentioned relationship,that is,higher psychological capital can play better in promoting the effect of network social support on their pro-innovation behavior.Based on this,enterprises should let young people shoulder heavy burdens and give them important positions;at the same time,they need to improve the organizational environment and optimize the psychological state of employees.
