摘要
为解决新教师职业准备不足的问题,上世纪90年代起,国内高校教师岗前培训的研究和实践得到极大发展,政府、高校将岗前培训作为提高教师素质以提升教育质量的高校改革策略之一,投入了大量人力、财力、物力,但少有实证研究来呈现其有效性。本文选取高教领域普遍关注的“上海市属高校新教师岗前培训”项目(自2013年实施),借鉴“反应、学习、行为、结果”四层次培训评估模型,采用案例研究方法,对参训新教师进行训中、训后的跟踪访谈,同时收集各参训单位高教管理者评价,发现该项目聚焦教育教学,参训学员在培训反应成果、学习成果和行为成果、情感成果等方面都取得良好效果,实现了助力新教师站稳讲台的目标。研究同时发现,项目忽视了新教师入职初期对科研适应性的需求。因此,在迈向教育强国的征程中,应进一步聚焦高校教师角色任务,强化教育教学知识和技能准备的同时增加对高校新教师科研工作适应性的教育和引导,是帮助新教师长久“站稳讲台”的应有之意,也是国内高校教师岗前培训研究与实践的努力方向。
In order to solve the problem of inadequate career preparation of new teachers,the research and practice of preservice training for university teachers in China have significantly developed since the 1990s. The government and universities have invested a lot of human,financial,and material resources in pre-service training as one of the university reform strategies to improve the quality of teachers and thus the quality of education. However,there are few empirical studies to present its effectiveness. This paper selects the“Pre-service Training for New Teachers in Shanghai Universities”program(implemented since 2013),which has received widespread attention in higher education studies. This paper draws on the four-level training evaluation model of“response,learning,behavior,and outcome,”adopts a long-term case study approach,focuses on new teachers in training,conducts follow-up interviews during and after training,and collects evaluations from higher education managers in each participating unit. The program’s focus on teaching and learning was found to have achieved good results in training response outcomes,learning and behavioral outcomes,and emotional outcomes,and was able to achieve its goal of helping new teachers to become stable in the classroom. The study also found that the program overlooked the need for new teachers to adapt to research in the early years of their careers. In moving towards a strong education country,it is essential to further focus on the role of university teachers and strengthen the preparation of education and teaching knowledge and skills while increasing the education and guidance on the adaptation of new university teachers to scientific research. It is also the direction of research and practice for pre-service teacher training in China.
