摘要
创新绩效是组织行为学领域的重要议题。目前,关于创新绩效前因变量的研究已取得很大进展,但对于个体因素的权力感知以及公平价值观对创新绩效影响的研究较少。基于此,依据社会交换理论和个体-情境互动理论,基于423份问卷调查数据,采用多元线性回归方法,探讨基层员工权力距离取向、建言行为与创新绩效关系。结果表明,促进性建言及抑制性建言在员工权力距离取向与创新绩效的负相关关系之间均起部分中介作用,工作单位结构调节员工权力距离取向与促进性建言及抑制性建言之间的关系,且组织越倾向于有机式结构,员工权力距离取向对促进性建言和抑制性建言的负向影响更弱,其在创新意愿、创新行为和创新成果方面的表现也就越好。
Innovation performance is an important topic in the field of organizational behavior.At present,the research on the antecedents of innovation performance has made great progress,but there are few studies on the power perception of individual factors and the impact of fair values on innovation performance.Based on this,according to the social exchange theory and individual-situation interaction theory and relying on data of 423 questionnaires,this paper used multiple linear regression method to explore the relationship between grass-roots employees power distance orientation,voice behavior and innovation performance.The results show that both constructive voice and prohibitive voice play a partial mediating role in the negative correlation between employees power distance orientation and innovation performance.The work unit structure regulates the relationship between employees power distance orientation and two types of voices;if the organization tends to be more organic,the employees power distance orientation has a weaker negative impact on constructive advice and prohibitive advice,and its performance in innovation willingness,innovation behavior and innovation results will be better.
