摘要
数字化技术浪潮有力地推动着传统管理理念的革新。战略人力资源管理(SHRM)领域一直被质疑缺乏坚实的理论基础,在实施过程中面临着越来越多的挑战。资源协奏理论是当前战略管理领域的最新前沿理论。基于这一理论,本文整合战略人力资源管理和动态管理能力的研究,提出战略人力资源协奏的概念框架,强调人力资源组合配置、人力资源捆绑和人力资源杠杆之间的协同关系,以及企业家导向的重要作用。该框架从人力资源整体视角,尝试整合人力资源管理各项职能,为数字化背景下的人力资源管理提供一定的框架性指导,帮助组织和个人实现全面发展。
Due to the wave of digital technology,reform of traditional management concepts becomes imperative.The fi eld of Strategic Human Resource Management(SHRM),which has been questioned for lack of a solid theoretical foundation,has been seriously challenged during implementation.Resource orchestration theory is one of advanced theories in the current strategic management fi eld,and is of great signifi cance to understanding the“black box”between human resources and corporate performance,because it integrates the model framework of resource management and asset orchestration,and proposes a resource management process from building resource profiles and resource formation capabilities to creating values with capabilities.Based on the resource orchestration theory,this paper integrates research fi ndings of strategic human resource management and dynamic management capabilities,and proposes a conceptual framework of strategic human resource orchestration.It emphasizes the synergic relation among human resource portfolio,human resource bundles and human resource levers,as well as the important role that an entrepreneur plays in guiding.Starting from the overall perspective of human resources,the framework attempts to integrate various functions of human resource management,and provide a guidance for human resource management in the digital context to achieve comprehensive development of organizations and individuals.
