摘要
基于江西省S县435位中小学初任教师的调研数据,从人口统计学变量的角度对中小学初任教师的职业满意度现状进行分析,发现中小学初任教师职业满意度处于中等稍偏上水平,但福利报酬维度的满意度较低,学历、任教学段、教龄均会影响初任教师的职业满意度。进而提出以下建议:关注高学历教师,优化教师职业发展平台;抓住职业满意度下降的关键期,做好职业心理调适工作;完善"小学课后服务"背景下的教师收入分配激励机制,提高中学教师公平感;完善"教师交流轮岗"选派机制,减小教师心理落差。
Based on the survey data of 435 elementary and middle school teachers in Jiangxi Province within three years, this article uses independent sample T test, single factor complete random variance and other analytical methods to explore the impact of demographic variables on their professional satisfaction, The results are: the professional satisfaction of new teachers in elementary and middle schools is at a slightly upper-middle level, but the satisfaction of the welfare compensation dimension is low;Educational background, teaching period, and teaching age will all affect the professional satisfaction of new teachers. Then, the paper gives the following suggestions: to pay attention to teachers with high academic qualifications and optimize the professional development platform for teachers;to grasp the critical period of declining professional satisfaction and do a good job in career psychological adjustment;to improve the incentive mechanism of teachers’ income distribution under the background of "primary school after-school service", and improve the sense of fairness of middle school teachers;to improve the selection mechanism of "teacher exchange and rotation" to reduce the psychological gap of teachers.
