摘要
目的调查泸州地区医疗护理员工作现状和核心胜任力,探讨影响核心胜任力的因素。方法随机抽取2019年1—3月在泸州地区5家三级医院的152名医疗护理员、136名患者及家属作为调查对象,采用自编医疗护理员核心胜任力量表、一般情况调查表、患者及家属需求满意度调查表对其进行调查,并对数据进行分析。结果泸州地区56.5%的医疗护理员年龄>40岁,74.3%的医疗护理员来自农村,86.2%的医疗护理员学历初中及以下,81.6%医疗护理员上岗前未参加系统培训,患者及家属对医疗护理员的满意率为80.9%。医疗护理员核心胜任力总均分为3.67±1.26,年龄、学历、是否参与系统岗前培训是核心胜任力的主要影响因素(均P<0.05)。结论泸州地区医疗护理员行业处于起步阶段,医疗护理员来源广,职业素养和核心胜任力有待提高,人力资源管理参差不齐,亟待构建管理体系和建立规范化培训与考核机制。
Objective To study the working status and core competence of medical caregivers in Luzhou area,explore the factors affecting core competence. Methods Totally 152 medical caregivers,136 patients and their families from 5 tertiary hospitals in Luzhou area from January to March 2019 were randomly selected as the research objects. The self-compiled medical caregivers core competency scale,general situation survey form,and patients and their families need satisfaction survey form were used in the investigation. And the data were analyzed. Results 56.5% of medical caregivers in Luzhou area were aged >40 years old,74.3% came from rural areas,86.2% had a junior high school education or below,81.6% did not participate in systematic training before taking up their jobs,and the satisfaction rate of patients and their families with medical caregivers was 80.9%. The total av-erage score of core competency of medical caregivers was 3.67 ±1.26. Age,educational background,and participation in system pre-job training were the main influencing factors of core competency(all P<0.05). Conclusion The medical caregivers industry in Luzhou area is in its infancy. The source of medical caregivers is wide,the professional quality and core competence need to be improved,and human resource management is uneven. It is urgent to build a management system and establish a standardized training and assessment mechanism.
