摘要
基于说服模型,本研究探讨了建言类型、上下级关系、管理者感知忠诚对管理者建言采纳的影响。通过两个管理者样本的实验数据,本研究发现:(1)管理者更易采纳促进性建言而非抑制性建言;(2)在上下级关系不好的情况下,建言类型对建言采纳的影响显著,在上下级关系较好的情况下,建言类型对建言采纳的影响不显著;(3)上下级关系是通过管理者感知忠诚调节建言类型对建言采纳的影响。
According to the theory of persuasion, the effectiveness of persuasion is affected by information source, information content, and information receiver. Substantially, voice expression and endorsement can be considered as an element of persuasion, the process of which refers to that information sender(voice actor) attempts to persuade information receiver(voice target) to endorse information content(voice content). Drawing from this perspective, the current study explored the influences of voice content and voice actor on manager voice endorsement. Specifically, the study hypothesize that manager is more likely to endorse promotive voice than prohibitive voice;and superior-subordinate guanxi moderates the relationship between voice type and voice endorsement. When superior-subordinate guanxi is low, this effect is significant. Managerperceived loyalty accounts for the moderating effect of superior-subordinate guanxi.This study conducted two different experiments to test the hypothesis, with both 2 × 2 inter-group experimental design. Study 1 involved 230 managers as participants, and they were randomly divided into four groups. The voice type(promotive versus prohibitive voice) and the superiorsubordinate guanxi(high versus general) were manipulated with the use of scenario materials. The procedure of Study 2 was mostly consistent with Study 1, except that Study 2 included the regulatory focus of managers as a controlling factor to avoid its effect and further manipulated the voice type(promotive versus prohibitive voice) and the superior-subordinate guanxi(high versus low). There were 307 participants in Study 2.Data from two experiments reveal that:(1) Manager endorses promotive voice more than prohibitive voice;(2) Superior–subordinate guanxi moderates the relationship between voice type and voice endorsement. To be specific, the effect of voice type on voice endorsement is significant when superior–subordinate guanxi is low, while the effect is not significant when superior–subordinate guanxi is high;(
