摘要
研发团队的创造力是高技术企业的核心竞争力所在,通过有效的人力资源管理实践激发团队创新激情是提高团队创造力的重要途径,那么包容型的人力资源管理实践是否以及如何提升研发团队的和谐型创新激情呢?为了分析其内在机制,本文基于个体心理和团队情境的整合式视角,以自我决定感、基于优势的创新氛围为中介变量,以93家高技术企业的132个研发团队的数据为样本通过跨层次分析得到了如下结论 :IHRP对和谐型创新激情具有跨层次的直接正向影响和间接正向影响,其中自我决定感和基于优势的创新氛围共同起到了部分中介作用;同时,基于优势的创新氛围跨层次正向调节了自我决定感与和谐型创新激情之间的关系。本研究在揭示员工和谐型创新激情的形成机制、探索IHRP对员工和谐型创新激情的作用机理方面有一定的创新,相关结论为研发团队的人力资源管理和创新激情的激发提供了实践启示。
The creativity of R&D team is the core competitiveness of high-tech enterprises. An important way to improve its creativity is to stimulate the innovation passion of the team through effective human resource management. Then what is the role of Inclusive Human Resource Practice(IHRP) in enhancing the harmonious innovation passion of the R&D team? And how does it function? In order to analyze its internal mechanism, the data of 132 R&D teams of 93 high-tech enterprises are sampled and analyzed in this paper from the integrated perspective of individual psychology and team setting. Taking sense of self-determination and strengths-based creative climate as mediating variables, the following conclusions are drawn: IHRP has both direct and indirect positive crosslevel effects on harmonious innovation passion, among which both sense of self-determination and strengths-based creative climate act as partial mediators;the strengths-based creative climate has a positive cross-level moderating effect on the relationship between sense of self-determination and innovation passion. This paper can make some contributions in revealing the formation mechanism of employees’ harmonious innovation passion and exploring the functioning mechanism of IHRP on employees’ harmonious innovation passion. And the conclusions provide practical enlightenment for the human resource management of R&D team and the stimulation of innovation passion.
