摘要
高等教育不断改革的背景下,高校教师面临着巨大的工作压力,其职业倦怠成为近年来值得关注的现象。通过对20名高校教师进行访谈,基于工作要求-资源模型,采用扎根理论构建出高校教师职业倦怠产生机理模型。研究发现:高校教师职业倦怠产生机理分为直接影响路径与间接影响路径。直接影响路径包括:高校教师工作要求推动职业倦怠的产生,高校教师工作资源帮助缓解职业倦怠水平。间接影响路径包括:高校教师工作压力在工作要求对职业倦怠的影响中起内部驱动作用,高校教师组织承诺在工作资源对职业倦怠的影响中起内部驱动作用。最后,本研究讨论了所构建模型的理论与实践意义,并进一步探讨了未来的研究方向。
Under the background of the continuous reform of higher education,university teachers are faced with great work pressures,and their job burnout has become a phenomenon worthy of attention in recent years.In this study,20 university teachers are interviewed,and based on the JD-R model,the mechanism model of job burnout of university teachers is constructed by applying the grounded theory.It is found that the mechanism of job burnout can be divided into direct and indirect paths.The direct influence path of includes that the work requirement of college teachers promotes the generation of job burnout and college teachers’working resources help alleviate the level of job burnout.The indirect influence ways include that college teachers’work pressure plays an intermediary role in the influence of job requirements on job burnout,and the organizational commitment of college teachers plays an intermediary role in the influence of job resources on job burnout.Finally,this paper discusses the practical and theoretical significance of the model,and further discusses the future research direction.
