摘要
本文基于计划行为理论,采用层级回归模型与Bootstrap分析方法 ,探讨了差错取向对员工主动变革行为的作用,并引入风险倾向与支持性组织氛围挖掘其中的内在机制。结果表明:差错取向对员工主动变革行为具有显著正向影响;风险倾向在差错取向与员工主动变革行为之间具有部分中介作用;支持性组织氛围不仅能够调节差错取向与员工主动变革行为之间的关系,而且还能调节风险倾向的中介作用。因此,企业应进行容错机制建设,强化组织支持力度,完善组织沟通网络,以促进员工产生主动变革行为,增强企业对竞争环境的适应能力。本文研究丰富了员工主动变革行为的前因因素与形成机制的研究,同时为企业激发员工主动变革行为提供理论指导。
Based on the planned behavior theory,the paper uses hierarchical regression model and Bootstrap analysis method to explore the impact of the error orientation on the employee active change,and introduces the risk propensity and supportive organizational atmosphere into the study to explore the intrinsic mechanism.The results show that the error orientation has significant positive effect on the employee active change;the risk propensity has a partial mediating effect between error orientation and employee active change;and the supportive organizational atmosphere not only moderates the relationship between error orientation and employee active change,but also moderates the mediating role of risk propensity.This paper argues that enterprises should build error tolerance mechanisms,strengthen organizational support,and improve organizational communication networks for promoting employee active change and enhancing their adaptability to the competitive environment.This study enriches the research on the antecedents and formation mechanism of employee active change,and gives the theoretical guidance to stimulate employee active change.
